The Cost of Hiding: How Workplace Covering Impacts LGBTQ+ Employees

Reflection on the UCLA Williams Institute study



In the pursuit of a supportive workplace, much is said about the importance of authenticity and "bringing one's whole self" to work. Yet, for many LGBTQ+ employees, this remains far from reality. Covering behaviours—where one conceals aspects of their identity—are all too common as individuals try to avoid discrimination and harassment. Imagine the toll of continually adjusting your voice, avoiding personal discussions, or even modifying your appearance simply to fit into a perceived “safe zone” at work.


The reality is that covering comes at a high personal cost, impacting mental health, job satisfaction, and productivity. When people can’t be authentic, their energy and focus are inevitably drained. For organisations, this means losing out on creativity, engagement, and loyalty. If we wish to create psychologically safe environments, we must challenge these biases and ensure that policies are more than lip service—they should foster spaces where authenticity isn’t just welcomed but celebrated.
